PENGARUH KOMUNIKASI INTERNAL DAN LINGKUNGAN KERJA TERHADAP KINERJA PEGAWAI DENGAN KESELAMATAN KERJA SEBAGAI VARIABEL MEDIASI

Abstract
This study aims to analyse and examine the effect of internal communication and work environment on employee performance with occupational safety as a mediating variable among employees of the Transmission and Substation Service Unit (ULTG) of Berau. The study is motivated by the high-risk nature of work in the electricity sector, in which employee performance is determined not only by technical competence but also by the quality of internal communication, working conditions, and the occupational safety standards applied. This study uses a quantitative approach with an explanatory research design. The sample consists of 43 employees selected through saturated sampling (total sampling). Data were collected using a five-point Likert-scale questionnaire and analysed using Partial Least Squares-Structural Equation Modeling (PLS-SEM) with SmartPLS version 4.0.
The results show that internal communication has a positive and significant effect on employee performance (coefficient 0.489; p = 0.004) and on occupational safety (coefficient 0.305; p = 0.006). The work environment has a positive and significant effect on occupational safety (coefficient 0.600; p = 0.001), but no significant direct effect on employee performance (p = 0.220). Occupational safety has a positive and significant effect on employee performance (coefficient 0.567; p = 0.001) and significantly mediates the effect of both internal communication and the work environment on employee performance. The R² values indicate that the model explains 74.9% of the variability in occupational safety and 66.3% of the variability in employee performance. These findings confirm the importance of strengthening internal communication and occupational safety to improve employee performance in high-risk operational units.
